One of Indeed's automation features from their outreach platform directly contacts candidates that look like a fit based on pre-qualifying criteria. While useful for scaling up outreach, the qualifying criteria needs to be airtight as before long we had many applicants applying and asking questions about the role that they had been invited to. Meanwhile, the vast majority were not actually a fit based on how the platform counted years of experience and other key credentials. We took the time to respond to each candidate and then in turn tightened up our qualifying criteria and approach to better target right-fit applicants.

When we automated early-stage candidate filtering - checking whether applicants followed submission guidelines, scoring certain demo tasks automatically - applications moved through the system much faster. Great for efficiency. But we noticed something concerning: candidates who scored well on automated evaluations were still failing in later human-led stages at the same rate as before.
The problem was that automation filtered for compliance and competence but couldnt evaluate the thing that actually predicts success with our clients - ownership mentality and the ability to operate in ambiguity. Those qualities only show up in tasks with no clear right answer, and those cant be scored by a system.
How we overcame it: we stopped treating automation as a quality filter and started treating it purely as a volume filter. Automation removes the obvious mismatches fast - people who didnt follow instructions, who cant meet basic competency thresholds. But every candidate who passes the automated stage goes through extensive human evaluation. Intentionally vague tasks, multiple interviews, personality assessments cross-referenced against specific founders.
The lesson: automate for speed at the top of the funnel.
Never automate judgment at the bottom.

Embed Context to Align Headcount Decisions

We built automation to streamline how recruiters opened roles, routed approvals, and tracked headcount against plan. On paper, it solved a major bottleneck. But in practice, recruiters were still working around the system. Roles were either opened too late or rushed through approvals, creating friction with hiring managers and finance.
The root issue was simple but easy to miss. We had automated the process, but not the decision context behind it.
For talent acquisition teams, timing is everything. Opening a role is not just an administrative step. It is a strategic move tied to budget, team capacity, and business priorities. Our initial workflow treated it like a transaction instead of a coordinated decision.
We addressed this by doubling down on one of Kinnect's core capabilities: real time headcount visibility tied to approvals. Instead of just automating req creation, we embedded guardrails and insights directly into the workflow. Recruiters and hiring managers could see how a role mapped to the approved headcount plan, what was already in progress, and where there was risk of over or under hiring.
We also introduced dynamic approval paths based on role type and urgency, so high priority hires could move faster without breaking governance.
A specific moment validated the shift. A TA lead told us they stopped chasing approvals entirely because the system surfaced everything stakeholders needed upfront. That is when we knew we had moved from automation to alignment.
The takeaway is this: automation in talent acquisition fails when it removes context. The real win comes from embedding decision intelligence into the workflow. When recruiters can see the full picture, they move faster and make better calls without sacrificing control.
Restore Nuance Through Human Review Gate
One of the biggest surprises we encountered when automating talent acquisition was the "homogenization effect." We realized how quickly we could increase our speed of processing candidates through AI screening, but in the process, we wound up with an unintentional filtering process of candidates with non-traditional backgrounds who would never ever be recognized if they didn't match the exact keywords or experience of our superstar performers to our existing talent pool of great performers.
We solved this problem by moving to a 'human-in-the-loop' architecture. Instead of allowing AI to make the final decision on rejecting a candidate, we used AI automated screening to identify a group of potential candidates for the first pass through screening and scheduling. We built in a review gate that forced that same group of candidates to have their record and decision reviewed by an individual who input art to the logic that the artificial intelligence used to reject potential candidates. This way, by putting an individual back in the loop after AI processing was complete, we regained the nuanced view of determining whether the individual possessed cultural fit through adaptive behavior, other than what standard algorithms quantify throughout their hiring process.
Automation only should be doing the administrative part of hiring, not the nuance associated with providing decisions related to hiring. When hiring teams only use algorithmic screening, the pipeline may appear to be on target from a timing perspective; however, there is no diversity of thought in the hiring process needed to be innovative.
Ultimately, technology supporting hiring is a bridge to people, and not a substitute. When creating and designing processes that protect the human being, as opposed to continuing to attempt to automate the human component, you produce a scalable and soulful processing system.

The one that caught us off guard was how much candidates noticed.
We built out automated screening and outreach sequences at Dynaris.ai — AI-drafted messages, scheduled follow-ups, the whole thing. And it worked in the sense that it moved faster. But we started getting replies that were just... cold. Short. Sometimes people wrote back asking if they were talking to a bot. A few good candidates dropped out mid-process and we never really knew why until we asked one of them directly.
Turns out the messages, while technically fine, had no texture to them. No personality. They all hit the same beats in the same order. Anyone who'd applied to more than a few jobs recently could feel it.
The fix was actually pretty simple once we saw it clearly. We stopped trying to automate the message itself and started automating the context for the message. The system would pull the candidate's background, flag two or three things that were genuinely relevant, and a person — usually me — would write three sentences that referenced something real. The scheduling and follow-up sequencing stayed automated. The actual words became human again.
Response rate went back up. More importantly, the quality of conversations improved because candidates showed up already feeling like someone had actually looked at what they did.
I think the mistake a lot of teams make is assuming automation means removing humans from the loop entirely. Sometimes it just means removing humans from the parts that don't require judgment, so they have more time for the parts that do.
